Skills Enhancing Practices on Turnover Intentions: Mediating Role of Affective Commitment in Hotel Industry, Malaysia

The aim of this study is to analyze the relationship of skills enhancing practices on turnover intentions and through mediating role of talent engagement. This study fills the gap of investigating the mediating role of affective commitment between skills enhancing practices and turnover intentions which is novel integration into one framework in the context of Malaysian hotel industry. The existing literature does not examine the such HR practices in terms of this specific as skills enhancing practice and this is the contribution of this study. Further, it adds to the body of existing literature on such skills enhancing practices. Past studies have provided explanations regarding relationships among different HR practices, affective commitment and turnover intentions. Very few studies have taken affective commitment as mediator in such framework. A survey method was employed and managerial level employees were targeted. To test hypothesis, this study applied structural equation modelling (SEM, AMOS). Results reveal that skills enhancing practices have significant positive relation on turnover intentions directly. Interestingly, indirect effect of skills enhancing practices on turnover intentions through affective commitment is significant and negative. Such findings indicate some important considerations before implementing skills enhancing practices. Results reveal important findings for hotels top management to incorporate the proper skills enhancing practices in order to build employees’ skills and boost up their commitment to the organization.
